How to structure an internship program at your company
A well-planned program contributes to the development of new talent
An internship program can be much more than a way to fill open positions or meet a temporary labor demand. When strategically structured, it becomes an important tool for people development, talent cultivation, and preparing the company for future challenges.
Check out the key points for setting up an internship program:
1. Define the program’s objective
More than just meeting a labor demand, an internship should promote student development through activities related to their education and aligned with the company’s business objectives.
Among the objectives are developing skills, identifying talent, preparing future professionals, strengthening the company’s relationship with educational institutions, fostering innovation, and contributing to the education of young people.
Having a clear understanding of these goals helps HR and managers define the desired profiles, the activities to be carried out, and the metrics to be tracked.
2. Learn about the internship law
Law No. 11,788/2008, known as the Internship Law, establishes the rules for hiring and supervising these students.
Key requirements include developing an activity plan, setting work hours within legal limits, providing personal accident insurance, and ensuring supervision by a responsible professional.
In other words, documentation and procedures that comply with legal requirements reduce risks for the company and help ensure that the internship fulfills its educational purpose.
3. Invest in onboarding
A student’s first interaction with the company can largely shape their perception of the experience. That’s why interns need to understand where they are, why their work is important, and what the company expects from their development.
A well-structured onboarding process should include an introduction to the organization’s culture, values, and purpose; an explanation of responsibilities and expectations; an introduction to the team, the supervisor, and any mentors; and guidance on processes and routines, among other aspects. This approach reduces initial uncertainty and speeds up the integration process.

4. Prepare managers to mentor interns
One of the most important points is preparing managers.
An intern’s development does not depend solely on HR. The manager who oversees their day-to-day work plays a decisive role in their learning, motivation, and skill development.
Therefore, it is important to guide them on how to set expectations that are appropriate for the student’s level of experience, delegate tasks gradually, balance autonomy and support, and encourage the intern’s participation.
5. Track metrics
Like any strategic HR initiative, the internship program needs to be measured. Certain metrics help determine whether the investment is producing the expected results:
|
Hiring rate |
An analysis of how many interns are hired by the company after their internship contract ends |
|
Retention rate |
It is important to analyze how many remain with the company until the end of their contract |
|
Manager evaluations |
Analyze how supervisors evaluate progress, commitment, relationships, and the quality of work |
|
Intern satisfaction |
It is also important to analyze how the participants themselves evaluate the experience |
This data makes it possible to identify problems, adjust course, and demonstrate that the internship can be treated as a strategic investment.
6. Align the internship with the company’s strategy
The internship program also needs to look to the future. If the company intends to grow in a particular area, develop new technologies, expand its operations, or develop leaders, these needs can guide the profile of the students recruited and the experiences offered.
This means that developing talent internally can be a significant advantage, since the internship program allows the company to get to know professionals early in their careers, track their progress, and, when there is a good fit between business needs and the student’s profile, build a long-term career path.
